The challenges faced by SNCF Réseau
SNCF Réseau (French National Railway Company) provides its newly recruited train dispatchers with a face-to-face learning path which lasts several weeks to teach them core knowledge and skills. At the end of the training, employees take a final exam and can start working only in case of success: if they fail, they are not entitled to work and SNCF Réseau must recruit new people, which takes time and resources. As the workload is significant during the training, the chances of forgetting what is learned are high. This leads to a double challenge: increasing the success rate for the training and improving the long-term retention of the knowledge and skills.
To meet this double challenge, SNCF Réseau has implemented Domoscio Lock as a complement to the classroom training. The objective is to guarantee the reinforcement of the acquired knowledge and skills to better prepare employees to the final exam, maximize their chances of success and maintain the skills over the long term. With Lock, employees are supported throughout the whole face-to-face learning path but also during their first months on the field to enhance the application of skills. They receive spaced reminders on the training’s key topics which adapt to their individual needs: the reminders will be more frequent on the topics which the employee struggles to retain and vice-versa.
The implementation of Domoscio Lock
Lock’s authoring tool was used by field experts to design the reinforcement content: they listed about thirty key topics and created 150 questions (about five for each topic). Once the content is created, reinforcement sessions in relation with the training dates are launched and the participants are integrated.
At the start of the training, employees are invited to install the mobile application Lock and log in (only at the first connection). They start receiving reinforcement questions on their phone through push notifications: if the employee receives three reminders, three questions on three key topics are to be answered, then the employee can close the mobile application. The reminders are more and more spaced in time and they adapt according to each employee’s results.
Throughout the whole reinforcement path, tutors have access on the web platform Lock to dashboards with the right information to monitor employees’ learning, both collectively and individually, and identify potential learning actions to implement: they can schedule support days for employees who are struggling.
An experiment carried out with 150 employees led to the following results:
- +35% of success in the final exam allowing to get the diploma
- 76% of employees remaining on the Lock three months after the training
Besides, Lock has improved the collaboration between tutors and employees due to a better understanding by tutors of employees’ individual needs. In terms of ROI, with a higher success rate in the final exam, SNCF Réseau makes substantial savings as fewer new recruitments must be planned.
